So I guess I'm going about this in the wrong way? Anyone care to share some input on hiring telemarketers and what I should expect? I don't know if to hire people that have experience or build telemarketers from scratch. I have a team of 5 including myself, just looking to hire more callers to generate leads. In your opinion, what is fair pay for just generating leads/chasing docs? I think salary and a small percent on commission is what most companies pay. Well I'm not a big company so what I can promise is a drama-free work space, fresh leads, and all the tools you need to be your own broker. Eventually, we will split up into teams. Each team having a senior broker that receives over-rides on his team's deals. I could do something like a training phase, salary for a month while the new guys learn the biz. Anyway, let me know what you guys think.

Now we're talking. Ask yourself what you want. 90% of people who start in this biz are gone within a few months, and the job expectancy of a telemarketer is even shorter. Do you want to spend half your day, hiring, firing, and listening to excuses why people can't make it on time, have to leave early, or can't make it in at all, or do you want to cultivate talent?
I recommend hiring one or two people, checking references, doing a background, education check, credit check, and getting people who want to work. PAY THEM. Give them a base hourly wage they can at least pay their basic living expenses with while they get ramped up and give them an aggressive commission structure. It is HARD to find prospects, and they will take mounds of abuse from merchants all day, every day. If they don't believe in you and the company, they will bail quickly, and most importantly not produce a thing. Being the big boss and managing a team of idiots doesn't benefit anyone. Be a mentor, and you'll build a successful team. Being just another craigslist scammer promising six figure dreams to desperate people won't get you anywhere.

This is a classic, "Quality over Quantity" situation. Two hardworking, well-trained, motivated reps are going to do a lot more for you than a room full of the average applicant. This is a mistake that I see a lot of companies make; they try and grow their sales force way to quickly and that ends up diluting the talent pool and raising the overhead to an unmanageable point.
